Employee Engagement in Tesla
1
Introduction
Tesla is an American based automaker company, located at
Palo Alto, California, founded in 2003. The
company was founded by the engineers Martin Eberhard and Marc Trepanning. This
company specialized in electric cars with solar technology which makes it eco-friendlier. The name of this
company was derived from Nikolas Tesla,
who was a famous physicist. Later, Elon Musk
also joined the Tesla, who served as the
chairman, currently serving as the chief executive officer. According to the
research of 2018. Tesla has 45,000
employees. Company’s last year revenue was 21.461 billion dollars. While the
production output of the company is 245,162 vehicles last year. The name of the
company was tesla motors which were shortened
in February 2017. The company was also ranked as a best-selling plug-in passenger car manufacturer in 2018. The sales
of Tesla in the US raised 280% from
48,000 in 2017 to 182,400 in 2018. Globally their sales were up by 138% from
2017 (businessinsider.com, 2019) .
1.1
Employee’s turnover
Tesla has seen a high number of
executive turnovers and the past year has been no different. During a year in
which the automaker faced production and delivery issues, an investigation from the federal government and
questions about the decision making of CEO Elon Musk, the departure of the senior employee have added yet
another challenge. The general counsel Dane Swinkas is leaving the company
after two months of joining. Like last
year, the departure of the employees has
not stopped this year. 19 major employees including the vice president of
communication and the vice president and director of different sectors of the
company said goodbye to Tesla. This year, 5 employees have left the company. Last year, many of the
ex-employees of Tesla had joined the
apple company.
The
company top lawyer leaves the company in 2018 because of wrong management
decision of the management of the company. Also,
a number of executives give resign from their positions because of decreasing
the market share value of the company and the bad operational policies. The
dean of the Batswinkas general counsel also leaves the company after two months
job in the company in the year of 2018.
The general director Janson Mendez of the manufacturing department also
not update his next position in the company on his LinkedIn account. In February 2018,
the president of the company global sales department leave the company and join
the LYFT as COO (Edward & London, 2018) . In the month of March the chief accounting officer Eric Brander leave the company and join the Enphase energy company etc.
the employees turnover rate of the Tesla car company consistently increase
because of wrong decision of the CEO of the company the company market survival
become also very challenging that why a number of the employees leaving the
company for their secure future of job.
The CEO Musk layoff the employees just for the reason to improve the
company competing ability to compete with its competitors in a better way in the market to enhance the
profitability of the company by reducing the manufacturing and management
operations expenditures.
1.2
Employees Morale
Employee’s morale always depends upon the environment
provided by the company. Low morale is gradually leading many to jump from the
ship. Workers claim that an increasing number of their employees are leaving
the company and the situation is getting more worsened. Tesla CEO Elon Musk
announced to lay off 7% of its company employees. The reason behind this job
cuts that CEO share with workers is that company only retain the most critical
temps and contractors in the order to compete in a better way with the mass of competitors that provide many better-designed
cars with numerous advanced technological features within affordable price in
the market. In order to reduce their cars
prices, the company need to cut off its operational and manufacturing expenditure.
The company needs to work hard than the other manufacturers
of cars in the market to survive and also
need to provide sustainable and affordable cars to its customers. The employee's morale consistently decreases, in 2017 company employees a number
of employees join the Apple Inc. Employees explain a number of reasons for leaving the Tesla company such as lagging
compensation and stock price growth rate (cnn.com, 2019) . After the 2017b layoff of Tesla, Apple
becomes an
attractive score for employees. Some employees said that there is morale
dipped between the engineers and technicians of the Tesla headquarters is the
cause behind the employees leaving from the company. Numbers of worker argue that they leave the company that many of
their colleagues leave the company voluntarily in the previous year. Tesla wants to reduce the cost of it model 3 cars $
35000 which is currently $ 44000 that why company layoff the employees. The
company decided to suspend the employees
affect negatively on all the worker's
community minds they try to find out new jobs in others automobiles
organization because they think that their job future
is no more secure in Tesla (cnbc.com, 2018) .
1.3
Level of Wellness in the Organization’s
Workforce
The company working environment was not safe
for the employees. The worker's safety
management organization reported high injuries rate at north California car
factory of the Tesla. The CEO Musk call meeting
for the investigation of this incident but does not express any words how much he cares
about his employees. A former worker Tesla who name Richard Ortiz injured in
2017 during the working operations in the factory,
The CEO even cannot come to meet with him. Another current employee of company
complaint that arm pinched three times
during the working the management never take any action about even the
management never condensate him about his injuries and not provide any type of
medical facility to him (businessinsider.com, 2018) . Another employee
injured during the working hours in October the company still not provide him with any kind of free medical allowance. The employee’s injuries rate in 2017 was
6.2% of injuries per hundred workers.
In the
year 2018 company cutoff, 9% of employees reduces the cost of
manufacturing Model3 cars. The company
does not provide the job security to the employees because CEO suspends 4000
employees which are hired by the management in 2018 (technologyreview.com, 2018) . The machinery and
tools used by the company for the
manufacturing of the cars are not safe
for the employees because the number of
employee’s injuries in the company year by year increased. An investigation
conducted by the labour safety centre revealed that the company was unable to report some serious
injuries legally mandated report. Also,
employees suffered headaches from the fumes of toxic glue that the employees
used at the plant during the car
manufacturing process (Simon, Bakker, Gruman, Macey, & Saks, 2015) . One of the workers of the company whose name was Tarik
Logan serious victim of this headache but not proper notes were taken about the injury by the company and labelled his injury his personal medical
injury. Tesla workers report repetitive stress injuries from the sleek cars
manufacturing operations of the company (theguardian.com, 2018) .
1.4
Level of Engagement by the Employees
The employee’s engagement strategies of the
company were very ineffective because the company
without a proper plan and notice suspend
their employees. In 2017 the CEO of the Tesla mailed to all of its employees
that their all areas of concerned raised by the company such as compensation,
working hours and safety. But these promises never fulfilled until that time. In
the year 2018, Tesla faced a huge challenge regarding the employee’s
engagement procedure. Tesla was unable to provide the security of their
personal information to the workers because the security
system was hacked by the hackers in 2018.
A spoke
person of the Tesla suspend 700 workers during the financial year 2017 due to
the cutting of their manufacturing cost
and expense to compete better with competitors while the company claim that
they terminate the employees based on their performance. The current employees
of the company also feeling job insecurity due
to the company claim of termination on the base of performance. The company needs to conduct the interviews of
the current employees to ask them for a suggestion
which workplace situation needed to address to get them with the company. The company needs to enhance its knowledge
about the employee’s suggestion to improve the working environment to increase
the retention rate proactively which was very important for the company in the
present market conditions. The company
also needs to conduct a pulse survey to
know the employee's perception about the
improvement of the working environment to retain the employees and provide them with a safe
working environment. Bluntly company will not provide to its employee’s job
security, reasonable salary and health safety facilities according to their
expectation that why they are leaving the company. In the order to improve the
retention rate company need to adopt all
the above-suggested strategies to enhance
the employee’s morals which assist the
company to improve the loyalty of current employees which in term able the
company to handle the current manufacturing challenges in a better way (techcrunch.com, 2017) .
1.5
Interconnectedness
The
company faces many interconnectedness problems presently. Some employees of the
company were reported that the number of quality controlled worker were not experienced
due to which the batteries they prepare for the cars were not meeting the
quality standards. A number of the company batteries leaving the company with
severe imperfections. The worker's community of the company was a complaint that the company not conducts the
training of the quality control workers and not hired the skilled staff for the
manufacturing of The Model t3 cars batteries $10000 fee paid by the 40000
customers that already reserved this model for the improvement of the quality of
the batteries. There is a lack of
communication among the top to down management in the company and also down to
upward communication in the factory. That why the working level employees do not share their views and suggestion to the
top management for the improvement of the of the batteries qualities and to
enhance the working environment safety of the workers. The company is also
crosshair among the working environment safety issues, media regulates and
issues of compliance at its different plants. The company not clearly shared
their future goals and strategies to achieve these goals to the employees that
affect the employee’s morality. Employees are not satisfied with the management
decisions because management does not provide flexible
working hours and a safe working
environment. The company not providing to
the employee's free medical facilities
which decrease their job satisfaction and the leave the company a number of the
employees join the Tesla competitors companies because they were provided
attractive salary package to them with the surety of safe working environment
and lower injury rate. To enhance the communication
among the employees and the management company needs to develop the effective communication channel in the company to
motivate them and to provide them with the
opportunities to give a suggestion for
the betterment of the company operates in
the order to enhance the customer's
retention and satisfaction level. The company
can improve the interconnectedness relations with the management and its
employees with the help of providing them with
a common channel of communication (entrepreneur.com, 2018) .
1.6
Respects
Employees of Tesla also face the
problem of degradation of their moral values by the company management. The several employees injured during the
manufacturing process of cares during the year 2017 and 2018 the CEO Musk not
come to meet with them and also not provide any kind of the grant to them for
the medical expenses for their treatment. Employees also face the problem that the upper management
misbehave them a certain time during the
working operations. Many of the
employees of the company complained about
the bad behaviour of the CEO Musk with
them while interacting with him during the operations. A number of formers
employees of Tesla said that they provide services to the company for many
years but in retune company not provide enough incentives to them to motivate
them and to enhance their morals. An employee called the CEO of the Tesla is a
pedo guy because the CEO Musk slapped a lawsuit during the working for which
commission fined him the amount of $ 20 million. The employees not happy with
the health and safety policies and
strategies of the company because they are useless for them. Company management
promises too much with the employees
regarding their job safety, protection of the health but in reality, they do
nothing to motivate their employees. The management degrades the lower
employees by not discussing the manufacturing plan with them and not providing them with a proper
guideline to them for future operations (indiatoday.in, 2018) . The company also not gives respect to personal values, not give respect to their
operational improvement suggestion.
1.7
Accessibility to the Top Management
The
company was facing a serious problem in the
past because the power distance was high. The subordinates were able to connect
and talk with the top management due to which they were unable to convey their
ideas and other problems to them. however, very soon the CEO of the company recognized the problem and restructured the whole organizational system. The CEO
has decided to make the structure of the company agile. This is mainly because
the flatness of the structure removes the distance between the top management
and the employees due to which communication improve and the activities of the
company will be trimmed which is necessary for the success of company’s
mission.
From
top management of the company, Dough Field was terminated and the CEO of the company gave the reason that he was giving very
few time to the company and more to the family due to which it was critical to
make such decision. CEO further claimed that he wanted to enhance the weekly
production of the model from 3 to 5, 000 per week which will improve overall
production by 150 per cent. CEO of the company further claimed that currently
the production is hell and it needs to be improved by the latest strategies (ft.com, 2018) .
Agile
teams are very much in the fashion biggest giants and leaders of the company
have decided to adopt it for improving the production. due to agile teams, the communication and connectedness of
the employees improve with each other due to which they are able to collaborate
effectively. They can share different ideas which enhance the innovativeness in
the company. innovation can improve the production and design which enhance the
overall efficiency and provide competitive advantage (smh.com.au, 2018) . However, overall responsibility on the
CEO has increased because the top management has changed.
1.8
Level and Acceptance of Diversity of the
Organization
The
company has a very low tolerance for diversity.
the production floor of the company is famous for being racist. There are
various cases in which it has been witnessed that the company is behaving very
badly with the coloured employees. for
instance, an African American employee alleged a lawsuit against the company
because he faced severe and pervasive harassment during working there. The
employee also claimed that there are 100 other American African employees who
are facing the same behaviour. The
employee claimed that he wants to file the lawsuit on the basis of all those employees
because they are suffering badly in the company due to this bad behaviour. The employee also claimed that Judge
should ask the company to improve its policies regarding diversity (bloomberg.com, 2017) .
This thing is very bad for the
reputation of the company because discrimination is not acceptable in any
region and the different nations have established
the laws for punishing such people who commit such acts in their companies. the
employees are complaining about the bad behaviour
which is bringing negative publicity for the company and its reputation is
damaging in the market. There are significant chances that the employees can
leave the company and go to new places because they do not have a peaceful environment for working and it can
damage their mental health and their ability to work properly (finance.yahoo.com, 2018) . Although the
company pretend that they want to enhance diversity due to which they are
increasing female members on the boards
but the reality is different.
Diversity is very good for innovation in
the workplace because it fosters innovation and creativity. The diverse
workforce companies are more competitive in the market because the knowledge and background of different people
connect which enhance the quality of work.
1.9
Encouragement of Creativity
The
encouragement of creativity is high in the company because innovation is the
key to stay in the company. there are 5 simple principles on which the leader;
Elon Musk is working to foster creativity. the very first thing is lead with
passion. Elon Musk believes that the leader should be passionate about the work
because it plays a key role in keeping the morale of the employees high.
Moreover, the second principle is to lead by example. Elon Musk example for the
employees and then encourage them to follow it. For instance, when the leader
realized that the top management is not engaging effectively with the employees
and then decided to go agile (inc.com, 2018) .
The
leader is open to change. He is a risk
taker and if the potential idea is discussed then he is willing to take the
risk for it. The special opportunity is given to the employees to share their
ideas and if they have some potential then the company
can work on it. The learning culture is also promoted in the company because
market trends change at a very fast pace and by learning new ideas the
employees can improve their knowledge and keep up to date with the market trends and improve their operations regarding
that.
2
Conclusion
It can
be concluded that Tesla is in the serious need to improve the employee
structure because although there is globalization it is very difficult to
retain the potential talent. The companies are always searching for the
potential employees and they give them significant benefits for retaining them
in the company for a longer period of
time.
